IT IS SAID THAT WHEN THE US SNEEZES, THE WORLD CATCHES COLD AND THE SLOWDOWN FLU IS SPREADING IN INDIA TOO. A SLUMP IS APPARENT IN ALL SERVICE SECTORS LIKE IT-ITES, BFSI, RETAIL, AVIATION ETC. WHILE SOME ARE RESORTING TO A ‘GO-SLOW’ MODE, FEW OTHERS ARE BEING OPTIMISTIC AND CONTINUING TO RAMP UP. RUCHI CHALLU REPORTS…



    According to HR consulting firms like Mafoi and Ikya, hiring intentions of all service sectors have shown a decline. Two sectors exhibiting major signs of slowdown are IT and ITeS. The US market recession has impacted mid-value IT and ITES firms which have cut down on hiring, a trend which started earlier with rupee/dollar parity. Analysts estimate that the slowdown will continue for the next two quarters. “New positions in IT industries have slowed down. Also the time taken to fill up existing positions has increased,” notes Balaji, CEO, Ma Foi Management Consultants. Earlier a position in an IT company would have closed with an offer going to a candidate within a week. Now it takes a few weeks to close positions and there are more rounds of interviews and other processes.
    Employees at certain levels are getting fewer job calls from headhunters. Hikes are projected to be ebbing, resulting in lower bargaining power. Moreover, companies are being extremely choosy in recruiting numbers in a view to lower operating costs. Apart from the recession in the US, there are other reasons for the slowdown namely galloping inflation, sky rocketing prices of crude oil and other commodities.
    The biggest impact, in terms of business, is that companies across the board are re-looking at business and resource models, and optimising them. IT companies are no exception – a direct impact of the current slowdown is reflecting on bottomlines. “It is therefore essential for us to re-look at creating and sustaining the right level of resource optimisation to manage the cost,” S.R.Manjunath, HR Director, NetApp stresses.
    A definite impact of the slowdown is the increased focus on acquiring talent internally like employee referrals. This directly impacts a vendor providing support as these positions are filled internally. Another impact for Captive/Offshore operations of IT/ITES companies where decision makers are based in the US/UK is the decision lead time becoming longer. Hence, approvals for hiring gets delayed as projects are not approved which affects vendors in large way.
    BFSI industries that are focused on India market have been relatively insulated from the
    global credit crisis. However, due to the high interest rates credit off-take has slowed down. Due to the volatility in stock markets, equity linked insurance policies too have got impacted. Interestingly, despite this, recruitments in BFSI companies are still continuing - especially in the retail segment from smaller towns. “Short term cyclical down trends in market should not deter any serious player from its long term plans of building capacity,” Rajiv Phadke, executive director-HR, Angel Broking opines. “In fact, we at Angel strongly believe that the aggressive expansion plan will persist despite this market slowdown. We must take the cyclical nature of this business in our stride and look at the lucrative opportunities beyond this bad phase,” Phadke asserts. Perhaps an exception in these times, Angel Broking is an optimistic case. On a trajectory to grow 200 per cent from the last calendar years base, the firm is looking at adding 4000 employees on its rolls in the next two quarters. “We are moving on track with our expansion plans. Since Jan 2008, we have recruited 4600 new people at all levels,” Phadke points out. In the aviation, though there's a relative lull in the staffing trends, the salaries are seeing an increase. “In our firm, our salaries are growing at 12 per centyear on year,” says Ruby Arya, AVP- HR, Kingfisher. While some players are in the freeze mode, few others like Angel are ramping up. And then there are few which are looking at alternatives like temp staffing etc. “We are looking at talent outsourcing models,” says Vinit Durve, VP - HR, Zicom Electronic Security Systems.

IF best to you get have the talent for your organisation you have to find them differently, evaluate them differently and retain them differently. Great people know they’re great, so to keep them motivated and to ensure that they are constantly challenged in what they do is no easy task.
    It is quite natural that at some point or time in one’s career one gets bored, where one goes through a phase of questioning the job and one’s presence in the organisation. Reasons are many, like being bogged down by routine tasks, a need for challenge, sizing up your achievements against others, etc. These are not just questions that bother the employee, as India Inc., too, has realised that an employee can feel redundant at his/her job and the next step that one takes is to quit to find greener pastures. However, to curb attrition organisations have started encouraging lateral moves to give the employees more challenges.
    Though the concept is not a new one, experts believe that moving an employee internally is a sure shot way of rewarding top talent. “Internal movements help us in identifying and rewarding top talent by providing opportunities for their growth and development. It maximises their exposure to different domains and other areas of the business. It also keeps them motivated by helping them take up challenging assignments to learn and develop new skills,” says Shantanu Jha, Director – Global Recruitment Operations, IBM.

Global Services India opines, “Employees move from one occupational level to another in their efforts to establish themselves. Also, these movements from level to level imply changes in skill, competency and income. Such periodical movements help the organisation as well as the employee to retrospect and plan accordingly to achieve organisational goals and also to improve on a personal front.”
STRETCHING BOUNDARIES
It is true that today, many organisations encourage such intra-organisational movements. But leaving your comfort zone and taking up a different role is not an easy task. “The first step towards any lateral shift is a change in mindset. You must have the ability to grasp new things, be flexible and must have a can-do attitude. Building networks also helps you quickly ramp up on the assignment. You need to leverage your expertise to add a new dimension, which adds value to the organisation,” suggests Rahul Arya, Marketing Director, Cadence Design Systems.
    Rajiv Singh, Vice President – Human Resources, Geometric Limited believes, “While such movements are
not easy, if planned well, they result in improved commitment and business convergence. The process requires knowledge of the function to which the employee is being moved.”
    “At Geometric, we see a number of movements between different business units and core IT functions. For example, an employee working on development of our product DFMPro may opt to move to development of 3D Paint Brush project; alternatively they could completely shift focus and move to an industry specific offering like our fashion practice,” adds Singh.
    TRANSITION  MADE EASY
Usually such movements happen between core business management functions and support functions, so managing such vertical movements are very crucial. Organisations have various tools and procedures in place to make this transition hassle free.
    According to Geetu Shukla, Head & Director - Resource Management, Aricent such movements are never easy to enforce across the organisation. “In order to ensure a smooth transition of any individual from one project to another the guidelines for such movements are strictly adhered to and the confidentiality of the candidate is maintained from the current manager till the final selection of the candidate happens. These movements are irrespective of the domain, projects or verticals.”
    “Cadence has a well structured career programme which is open to all the employees.     “Cross brand and cross functional short term assignments are provided to all IBM employees which helps them to get a broad vision of the various aspects of IBM’s business. Also, we follow a competency-based promotions model that also allows job rotation. A competency-based structure ensures that the employee’s aspirations are met,” says Jha.
    With such processes in place, employees have more freedom and also have more control over his/her own career. Explaining the benefits of such movements Singh says, “Internal movements serve two purposes. First it unblocks individual growth potential for existing employees, whose growth may be blocked along the traditional career ladders. Secondly, it assures exposure to a variety of functions, thereby, improving their suitability for growth in the organisation and supporting their aspirations while meeting an organisational need.”
    Also, “Movement within the organisation could be a great driving force for retention. It offers growth opportunities to the employees and enhanced learning opportunities. It also promotes a sense of involvement and engagement within the organisation leading to improved employee retention,” adds Padmaja Korde, General Manager – HR, Philips Innovation Campus.
    Competitive employers today have two choices: import talent, or develop talent on the home turf. The first option is expensive. And the second represents a longterm investment in education, training, and retention. You choose!
CLOSER TO CUSTOMERS
While working with Cadence in the US in the Global Customer Care (GCC) department, my main role was to deal with customers all over the world, by troubleshooting their technical queries. Once I completed my tenure in this division, I moved to the Technical Field Organisation (TFO) as an Application Engineer (AE), where I had to do face-to-face interactions with customers, including customer visits and presentations.
    Though both the roles dealt with customer interaction, the skills required for each are different. In my current role, other than understanding the customer application, and having the right technical skills, I also need to use a lot of soft skills, for which I attended several training programmes.
    Both the roles have provided me with a deeper understanding of our technologies and have given me exposure on methodologies built around Cadence.

How to prepare for GATE Exam???

Many students may not be aware that there are several institutions in this country, offering specialized postgraduate programmes in various disciplines. Attractive scholarship/Assistant-ship for postgraduate courses in engineering/Technology/Archi-tecture/Pharmacyat Engineering colleges/institutes in the country are available to those who qualify through GATE. Some Engineering colleges/institutes specify GATE as a mandatory qualification even for admission to post graduate programmes. The candidate is required to find the procedure of final selection and award of scholarship/ Assistant-ship from the respective Institution to which the candidate seeks admission. GATE qualified candidates in Engineering subjects) will also be eligible for the award of junior research fellowship in CSIR Laboratories.

What is GATE ?

The Graduate Aptitude Test in Engineering (GATE) is an all-India examination administered and conducted in eight zones across the country by the GATE Committee comprising faculty from Indian Institute of Science, Bangalore and seven Indian Institutes of Technology on behalf of the National Coordinating Board-GATE, Department of Education, Ministry of Human Resources Development (MHRD), Government of India.

Objective

The objective of ATE is identify meritorious and motivated candidates for admission to Post Graduate Programmes in Engineering, Technology, Architecture and Pharmacy at the National level, to serve as benchmark for normali-sation of the Undergraduate Engineering Education in the country.

Why should we take GATE

1. M.Tech degree leads to specialization and furthering of interest in a certain area which may lead to Ph.D

M.Tech degree is best for those wishing to apply for Faculty/Research positions in educational Institutes/R&D centers.

Examination Details

1. The examination is a single paper of 3 hours duration and generally consists of Section A (Objective Type) which is of 75 marks and Section B (Problem Type) which is of 75 marks. Total: 150 marks.

2. You have to opt for your subject and study as per the syllabus mentioned in the GATE brochure.

3. The subjects of our interest are Computer Science and Engineering, Electronics & Communication Engineering., Electrical Engineering and Instrumentation Engineering. Other subjects are also available such as Mathematics, Physics, etc.

4. Results of qualified candidates in GATE will give All India Rank and indicate percentile score. For example, a percentile score of 99 means you are in the top 1% category of the candidates who appeared for GATE.

5.      Candidates who get less than 70 percentile get no score card.

6. GATE scores are valid for 2 years. You may reappear in the GATE exam if you are not satisfied with the earlier score and the new score (if better than the old one) will be used for admission purposes.

After the Exam, what next

1. After publication of GATE results, students must apply to individual Institutes to get their application forms.

2. Institutes advertise M.Tech admissions in leading news-papers from 1st April till end July. However some Institutes do not advertise and therefore students have to get the forms themselves.

3. In the application forms, you have to mention your GATE score alongwith other details.

4. The concerned Institute may conduct written test and/or interview for the purpose of admission.

5. Thumb rules: If your Gate score in Computer Science is 96 percentile or more then you can try for IITs, if between 85 - 96 percentile, then apply for top RECs, JADAVPUR, SHIBPUR, ROORKEE, etc. If less than 85, you have to look for appropriate institutes.

Scholarship

During the pursuit of M.Tech, you are paid a scholarship of Rs. 5000.00 per month by the Government of India. This amount is enough for living expenses including purchase of books, etc. The scholarship is paid for the entire 18 months M.Tech period.

SPECIAL:

We encourage 3rd year students to also appear for GATE alongwith Final Year students since:

a. GATE score is valid for 2 years.

b.       The syllabus as required by GATE is generally over by 5th semester.

STRUCTURE OF GATE

The GATE 2008 examination consists of a single paper of 3 hours duration and carries a maximum of 150 marks. The question paper of GATE 2008 will be fully objective type.

Candidates have to mark the correct choice by darkening the appropriate bubble against each question on an Objective Response Sheet (ORS). There will be negative marking for wrong answers. The deduction will be 25% of the marks allotted.

     Candidates appearing in XE or XL papers are required to answer three sections  Sections (A) and (H) are compulsory in XE and XL respectively. Candidates can choose any two out of the remaining sections mentioned against the respective papers. The choice of the appropriate paper is the responsibility of the candidate. However, some guidelines are suggested below: Candidates are expected to appear in a paper appropriate to the discipline of their qualifying degree.

However, the candidates are free to choose any paper according to their admission plan, keeping in mind the eligibility criteria of the admitting institute.

Instructions: Do not forget to send the Original Transaction Slip, SC/ST or Disability Certificate (if applicable) alongwith the application form (duly filled and signed) that is generated while filling-in the Online Application to the Organizing Chairman, GATE-2007, IIT Kanpur, Kanpur-208016. Remember that in the Application Form you have to paste the recent Passport size Photograph (unsigned) with light background.

Payments can also be made through the Demand drafts (Rs. 900 for general category and Rs. 400 for SC/ST category). The Drafts should be made in favour of Chairman GATE, IIT Kanpur on any nationalized bank payable at Kanpur. In the event of paying via Demand drafts, please send the original Demand Draft (instead of the ATM Transaction Slip) together with the application form directly to Chairman GATE, IIT Kanpur, Kanpur-208016. Other enclosures are same as mentioned earlier.
